Similarly, sleep quality (2.6), the ability to access deep focus without distraction (2.7), and boundary-setting (2.6) also received low marks. The primary challenges identified by the leaders were a tie between energy inconsistency and boundary erosion.

This finding leads Bradford to argue that these leaders are not fundamentally “broken” or “lazy.” Instead, she posits that they are operating with a system designed for a younger self, one with different hormonal profiles, recovery capacities, and fewer life demands. In her view:

These leaders aren’t broken. They’re not lazy. They’re not “losing it.” They’re running a high-performance engine on a system that was designed for someone 10 years younger, with different hormones, different recovery capacity, and fewer demands on their time.

The Uncomfortable Intersection of Biology and Leadership

A particularly critical insight from Bradford’s research is the direct impact of biological changes, such as perimenopause and hormonal shifts, on leadership performance. She reveals that 16 of the surveyed leaders specifically flagged these as primary challenges affecting their decision quality, energy, focus, and sleep – issues that have direct consequences for the organizations they lead.

Bradford emphasizes that this is a conversation often avoided in traditional executive coaching circles due to its sensitive nature, sitting at the intersection of biology, leadership, and personal identity. She states:

The harsh reality is: you can’t strategy your way out of a biological bottleneck. But you can redesign your system around it.

A Call to Systemic Adaptation

Ultimately, Liz Bradford’s analysis suggests that the perceived decline in sharpness among senior leaders is not an indicator of personal failure but rather a signal that their existing performance systems are outdated. The high score for willingness to adapt indicates a clear opportunity for change.

Bradford challenges leaders to take a focused approach to improvement. Her advice is to identify one specific area—sleep, focus, boundaries, or recovery—and implement just one change for five consecutive days.
